Abstract
Although a great many researchers
recognize the significance of guanxi in
Chinese society, few study explored the
effects of guanxi composition upon team
effectiveness. Furthermore, even though trust
is deemed a critical factor affecting team
members’ cooperation and communication,
only very few studies have probed the role of
trust networks formed by team members, and
their influence on team members’
effectiveness. This study took 33 teams
comprising a total of 206 team members
(excluding team leaders) as subjects to
explore the effects of intra-team guanxi and
trust networks on individual effectiveness. It
was found that: (1) Guanxi networks were
better able to explain the member’s
effectiveness compared to relational
demography and that different guanxi
networks have different effects; (2) The more
central an individual position is in the
cognitive trust network, the higher the
individual effectiveness will be; (3) The past
team guanxi network of the team member
displays a positive effect upon the centrality
of cognitive trust network, while non-job and
department guanxi networks demonstrate
negative effects and; (4) The effects of
members’ guanxi networks upon individual
effectiveness will be mediated by the
centrality of trust networks.
