2014-01-012024-05-17https://scholars.lib.ntu.edu.tw/handle/123456789/678452摘要:本研究計畫將探討華人關係主義下,華人組織內的個體我與集體我間究竟具有何種錯綜複雜的關係。針對此一目的延伸出來的問題,包括:集體我的形成歷程、個體我融入組織或集體我的歷程、以及個體我與集體我間的契合效果等等,本研究計畫將兼採質化與量化研究取徑,以五年為期設計一系列的研究。第一年,將透過文獻回顧與整理,系統性地探討組織認同構念,以及華人文化脈絡因素可能產生的影響;也將搭配訪談法與調查法,建立組織認同的概念、模式及測量工具。第二年,將著重於集體我的形成歷程,透過案例研究、訪談法及檔案分析,瞭解企業創辦人如何將其個體我形塑成組織的集體我。第三年與第四年,主要關切個體我融入組織或集體我的歷程,分別以企業組織與宗教組織為對象,探討新進人員如何變成組織內部成員,以及陌生人如何轉變成宗教組織信徒的歷程,並檢視領導者與師父,以及其他各種教化機制的功能。第五年,則將採取問卷調查方式,檢驗個體我融入集體我,並形成組織認同後,對企業組織與宗教組織中個人與組織產生的效果。透過此一系列性的研究,應可對當代本土心理學、組織理論、自我理論及組織管理實務有所增益。<br> Abstract: This research project will explore the intricate relationship between the concepts of individual-self and collective-self in Chinese organizational context where relationalism is highly valued. Accordingly, we will consider some issues, such as the formation process of collective-self, the process of how the individual-self integrates into the organizational- or collective-self, and the fitting effect of individual-self and collective-self. This research project will adopt both qualitative and quantitative methodology approach to conduct five-year serial studies. In the first year, we will review and summary relevant literatures, and then systematically investigate the construct of organization identification, including its cultural and contextual factors. Also, we will adopt interview and survey to construct the concept of organizational identification, and at the same time to build its framework and measurement instrument. In the second year, we will focus on the formation process of collective-self. Adopting case study research, critical incidents survey, and archival analysis, we will probe how founder transforms his/her individual-self into collective-self related to organization. In the third and forth years, using business organizations and religion organizations as research target, and we will investigate the process of how newcomers become organization insider members and the process of how strangers become believers, to understand the process of how individual-self integrate into organizational- or collective-self. Moreover, we will explore the mechanisms of socialization of leaders and masters. In the last year, we will adopt questionnaires to test the effects of organization identification on organizational effectiveness, not only in business organizations but also in religion organizations.
